While mergers are typically driven by systems and strategy, Enid Lizamore, people director at Heineken Beverages, highlights how placing people and culture at the core of their integration journey became the true foundation for culture-building and long-term success.
Mergers often bring uncertainty, but from day one, we knew that our people would define our success. Rather than simply managing change, we set out to ignite engagement, cultivate belonging, and empower our teams.
This meant going beyond conventional HR approaches and embedding a rhythm of continuous conversation, feedback, and action making Heineken Beverages a place where people don’t just work but thrive.
During the integration, it was crucial to maintain a positive growth mindset. We minimised uncertainty through continuous engagement, ‘overcommunicating’ and celebrating milestones, reinforcing our commitment to ‘brewing the joy of true togetherness’.
Building this new culture meant we had to move beyond normal platitudes in creating a synergy; rather, our approach has been underpinned by real insights, actions and measures. High leadership visibility and personal involvement from our global CEO played essential roles in supporting every employee’s journey within the new Heineken family.
One of our most significant differentiators has been our innovative approach to employee engagement. Unlike many organisations that rely solely on annual engagement surveys, we augmented our established global approach with the world-class Gallup Q12 engagement survey – providing our leaders with real-time insights into their teams. This shift from passive measurement to active engagement has fuelled an energised and high-performing culture where every voice matters, and every leader is equipped to drive meaningful change.
Merging two industry giants, each with its distinct culture, from breweries and cideries to vineyards and distilleries, presented unique challenges. Our integration strategy focused on transparency and respect, engaging every team member through regular town halls, newsletters, and strategic ‘huddle sessions’. This approach helped transform potential upheaval into a strength, uniting our teams under a common goal.
One of our main challenges was blending diverse cultures without losing the essence of either. We leveraged our shared values – passion, courage, care, and enjoyment, to align our operations and build a cohesive environment. Our robust change management processes and culture-building initiatives have been pivotal in merging our legacy of quality with our vision for innovation.
Our approach focuses on ensuring that everyone in our organisation is valued, that each person can be themselves, and that we are here to shape and support each individual employee. Our interactions are designed to edify and build, reflecting a deep commitment to developing a workplace where everyone feels included and supported.
Data-driven HR and continuous listening
At Heineken Beverages, we have embraced a continuous listening strategy, ensuring that our engagement efforts are rooted in real data and lead to actionable improvements. Through pulse checks, feedback loops, and direct conversations, we don’t just measure engagement – we shape it.
This agile, insight-led approach has been instrumental in strengthening our culture, increasing trust, and enhancing the employee experience.
As the people director at Heineken Beverages, I am grateful for opportunities to share insights into our journey towards becoming a top employer in South Africa. Our achievement in rising in the rankings reflects our deep commitment to our people and highlights the innovative spirit that defines our approach, especially amid the significant integration of Heineken SA and Distell.
As we celebrate this milestone of achieving the top four, we recognise that this is just the beginning. The future of Heineken Beverages is about leadership, learning, and career development, ensuring that every employee finds purpose, progression, and pride in their work. Our integration journey has tested our resilience, but it has also forged a team that is stronger, more connected, and ready for the opportunities ahead.
This climb in the rankings is more than a milestone – it is a testament to the commitment and passion of every Heineken Beverages colleague.
We are not just brewing beverages; we are crafting experiences, nurturing careers, and shaping an industry-leading organisation.
